簡介:摘要I分類號密級UDC1注學位論文A鐵路運輸企業(yè)薪酬體系再設計(題名和副題名)鄧莉(作者姓名)指導教師姓名邵云飛教授電子科技大學成都(職務、職稱、學位、單位名稱及地址)申請專業(yè)學位級別碩士專業(yè)名稱工商管理(MBA)論文提交日期200810論文答辯日期200811學位授予單位和日期電子科技大學答辯委員會主席評閱人2008年月日注1注明國際十進分類法UDC的類號。摘要I摘要在經濟全球化的今天,我國企業(yè)面臨更加復雜的市場競爭環(huán)境。企業(yè)之間的競爭將主要體現在智力資本和內部管理上。這就必然使傳統(tǒng)的勞動人事管理制度被現代人力資源管理所替代。在現代人力資源管理中,薪酬已經不僅僅是具有傳統(tǒng)的企業(yè)生產成本支出功能的載體,而已成為與企業(yè)人力資源開發(fā)戰(zhàn)略緊密相聯的管理要素。薪酬體系作為激勵機制的重要組成部分,是人力資源管理的一個核心內容,更是人力資源管理的重中之重。因此,薪酬體系再設計的關鍵是如何體現企業(yè)的核心價值觀和經營戰(zhàn)略目標,目的是發(fā)揮薪酬激勵作用,吸引和留住企業(yè)所需要的優(yōu)秀人才和核心員工,激發(fā)企業(yè)員工的工作熱情,使企業(yè)的戰(zhàn)略目標能有效實施,促進企業(yè)持續(xù)不斷發(fā)展。而如何設計和建立一套科學的、符合國情的、以及適應和促進企業(yè)在經濟全球化時代發(fā)展需要的薪酬體系,對大型國有企業(yè)來說,是一個全新而重大的課題。本文便是以大型國有企業(yè)A鐵路運輸企業(yè)為研究對象,探索該企業(yè)薪酬體系的再設計。首先,本文以薪酬設計的工資決定、激勵兩大基礎理論的基本原理為指導,從薪酬的內涵、薪酬體系設計的基本理論與原則、總體思路以及需要考慮的因素等幾方面進行了闡述,為A鐵路運輸企業(yè)薪酬體系的再設計提供理論基礎。其次,對A鐵路運輸企業(yè)原有薪酬體系進行實證分析和研究,介紹了A鐵路運輸企業(yè)現實背景,以及運輸生產的特點,著重分析了該企業(yè)薪酬體系現狀,在肯定原薪酬體系積極作用的前提下,剖析了存在的弊端及其原因,即A鐵路運輸企原薪酬體系既缺乏內部公平性,平均主義的分配現象嚴重;又缺乏外部競爭性,難以吸引高素質人才。從宏觀戰(zhàn)略層面看,原有薪酬體系已不能適應企業(yè)的發(fā)展;從微觀組織層面看,原有薪酬體系已不能有效地激勵員工,從而闡明了A鐵路運輸企業(yè)薪酬體系再設計的針對性和必要性。再次,明確了A鐵路運輸企業(yè)薪酬體系再設計的指導思想,要堅持的八大原則、要實現的三大目標、以及要把握的三大因素。最后,重新設計了A鐵路運輸企業(yè)薪酬體系方案,在方案中突出解決了兩大問題一是解決了擴大A鐵路運輸企業(yè)工資總量來源問題,重構了企業(yè)工效掛鉤模式,更好地體現了企業(yè)的社會公益性特點。二是解決了核心員工的薪酬問題,構建了多層薪酬模式,更好地體現了員工崗位勞動價值貢獻特點。同時,提出了分三步實施多層薪酬模式的
