1、中國加入世貿(mào)組織,全面融入全球經(jīng)濟(jì)體系,使得企業(yè)內(nèi)外環(huán)境正發(fā)生深刻的變化,面臨更加激烈的競爭。領(lǐng)導(dǎo)者是企業(yè)的中流砥柱,是決定組織興衰成敗的關(guān)鍵因素。領(lǐng)導(dǎo)者通過自己的管理行為和決策對企業(yè)產(chǎn)生重要影響,而決定其管理行為的是其獨(dú)特的性格特征和領(lǐng)導(dǎo)特質(zhì)。領(lǐng)導(dǎo)特質(zhì)是領(lǐng)導(dǎo)者實(shí)施領(lǐng)導(dǎo)行為的內(nèi)在因素,它從根本上決定了領(lǐng)導(dǎo)者的領(lǐng)導(dǎo)行為模式,進(jìn)而影響企業(yè)的整體運(yùn)作。不同的組織環(huán)境和崗位特征,對領(lǐng)導(dǎo)者領(lǐng)導(dǎo)特質(zhì)的要求不盡相同,只有當(dāng)領(lǐng)導(dǎo)特質(zhì)與其工作環(huán)境需求相匹
2、配時,領(lǐng)導(dǎo)者者才能帶領(lǐng)團(tuán)隊(duì)創(chuàng)造高績效。
本文以ZX公司為研究對象,通過對公司領(lǐng)導(dǎo)干部領(lǐng)導(dǎo)特質(zhì)和管理績效的研究,剖析了領(lǐng)導(dǎo)特質(zhì)、崗位特征與工作績效之間的關(guān)聯(lián)效應(yīng)。本文首先對領(lǐng)導(dǎo)特質(zhì)和崗位特征相關(guān)理論和文獻(xiàn)進(jìn)行回顧和梳理,確定研究框架,并選取本文所要研究的幾種領(lǐng)導(dǎo)特質(zhì)和相關(guān)崗位特征;然后對ZX公司中層領(lǐng)導(dǎo)者進(jìn)行領(lǐng)導(dǎo)特質(zhì)測評,并通過查閱公司資料和問卷調(diào)查獲取其崗位特征和工作績效數(shù)據(jù),建立公司中層管理者信息數(shù)據(jù)庫;其次對領(lǐng)導(dǎo)者的特
3、質(zhì)和崗位特征進(jìn)行整體樣本分析,在此基礎(chǔ)上,分別針對生產(chǎn)、營銷、技術(shù)三類管理崗位來研究領(lǐng)導(dǎo)特質(zhì)和工作績效的關(guān)聯(lián)效應(yīng),構(gòu)建崗位特征、領(lǐng)導(dǎo)特質(zhì)和工作績效關(guān)系模型,提出不同崗位類別的最佳領(lǐng)導(dǎo)特質(zhì)組合;最后針對研究結(jié)果,對ZX公司的領(lǐng)導(dǎo)干部培養(yǎng)和任用提出對策建議,以提高ZX公司領(lǐng)導(dǎo)者的工作績效,促進(jìn)公司的良好發(fā)展。
因此,研究不同崗位特征下領(lǐng)導(dǎo)者的領(lǐng)導(dǎo)特質(zhì)及其對管理績效的影響,構(gòu)建崗位特征、領(lǐng)導(dǎo)特質(zhì)和工作績效關(guān)系模型對于企業(yè)合理地配
