1、中文摘要I摘要目前我國(guó)的企業(yè)人才流失現(xiàn)象日益嚴(yán)重, 這與我國(guó)企業(yè)面臨的來(lái)自國(guó)內(nèi)外環(huán)境的雙重壓力密切相關(guān): 全球經(jīng)濟(jì)一體化使勞動(dòng)力市場(chǎng)受到前所未有的沖擊, 產(chǎn)業(yè)結(jié)構(gòu)的調(diào)整使勞動(dòng)力資源面臨重新配置; 同時(shí), 國(guó)內(nèi)企業(yè)普遍缺乏對(duì)勞動(dòng)力市場(chǎng)較為成熟的管理經(jīng)驗(yàn),人員流失導(dǎo)致的后果嚴(yán)重,已經(jīng)使很多企業(yè)的持續(xù)發(fā)展面臨窘迫的局面。因此,了解造成我國(guó)企業(yè)人才流失的原因,是有效控制人才流失問(wèn)題的關(guān)鍵,也是我國(guó)企業(yè)維持持續(xù)競(jìng)爭(zhēng)力的關(guān)鍵所在。造成人才流失的因素
2、紛繁復(fù)雜,本文通過(guò)對(duì)國(guó)內(nèi)外流失模型的系統(tǒng)論述和評(píng)價(jià),確定以 Price-muller 模型為研究的基礎(chǔ),并將個(gè)體特征作為單獨(dú)的變量對(duì)該模型做了修正,同時(shí)根據(jù)所選樣本的具體情況對(duì)工作滿意、組織承諾、離職傾向等變量的具體指標(biāo)做相應(yīng)的調(diào)整。 在對(duì) J 公司的個(gè)案研究過(guò)程中, 通過(guò)統(tǒng)計(jì)數(shù)據(jù)對(duì)該模型進(jìn)行了驗(yàn)證。研究結(jié)果顯示,個(gè)體特征變量的不同與流失傾向之間存在顯著的差異;組織承諾與工作滿意度越低,員工流失傾向會(huì)表現(xiàn)出高的趨勢(shì);工作滿意度與組織承諾
3、各分量對(duì)流失傾向的影響程度由強(qiáng)到弱依次為:組織留職承諾,對(duì)組織努力程度承諾、工作成就滿意度、工作社會(huì)性滿意度,領(lǐng)導(dǎo)能力滿意度。研究的結(jié)論通過(guò) J 公司得以驗(yàn)證,因此本文提出的流失評(píng)價(jià)結(jié)構(gòu)具有可操作性。同時(shí),本文提出從招聘、薪酬、福利、績(jī)效、人才儲(chǔ)備庫(kù)、職業(yè)生涯及企業(yè)文化等幾個(gè)方面對(duì)人員流失進(jìn)行控制, 并強(qiáng)調(diào)將控制人才流失內(nèi)化為企業(yè)人力資源管理的各個(gè)環(huán)節(jié)的新思路, 企業(yè)可以以此評(píng)價(jià)模型為依據(jù), 在日常的管理環(huán)節(jié)中對(duì)員工進(jìn)行管理,這樣可以有
